Ask anyone involved in maritime hiring, and they'll tell you the same thing: senior recruitment has become more difficult.

Not necessarily because there are fewer candidates or the market is worse.

Because the brief has changed.

Where employers once focused primarily on technical expertise, today's searches often include a much broader list of requirements. Leadership. Digitalisation. Sustainability. Commercial thinking. International experience. Individually, none of these is an unreasonable expectation.

The challenge comes when they're all rolled into a single role.

Here are five trends we're seeing most often in senior maritime searches.

1. Leadership is becoming as important as expertise

Many employers still start with technical credentials, and understandably so. But we're increasingly seeing decisions made between candidates with similar technical backgrounds based on one thing: leadership capability.

Can they build teams? Influence stakeholders? Lead people through change?

For many organisations, those questions now carry as much weight as the technical requirements themselves.

2. Technology is becoming everybody's responsibility

You don't need to be working in IT to feel the impact of digitalisation.

From vessel performance systems to AI-driven decision-making, technology is influencing almost every part of the maritime sector.

Increasingly, employers want senior leaders who are comfortable operating in that environment, even if they aren't technology specialists.

3. Sustainability is influencing hiring decisions

Whether it's decarbonisation targets, alternative fuels or regulatory pressures, sustainability is appearing in more hiring discussions than it did even a few years ago.

Not every role requires specialist knowledge.

But many employers are looking for candidates who understand the direction the industry is heading and can help guide organisations through it.

4. International experience carries greater value

Maritime has always been global.

What's changing is the expectation placed on leaders to operate across multiple regions, cultures and stakeholder groups simultaneously.

Experience gained in complex international environments is becoming increasingly attractive to employers, particularly for senior appointments.

5. Commercial awareness is expected everywhere

One of the most noticeable shifts is that commercial thinking is no longer confined to commercial roles.

Technical leaders are expected to understand business objectives.

Operational leaders are expected to appreciate commercial realities.

Increasingly, organisations want leaders who understand how their decisions affect the wider business, not just their own department.

Final Thought

None of these trends is surprising on their own. What makes hiring more challenging is that many employers are looking for all five at once.

The search doesn't get harder because the talent doesn't exist. It gets harder because the pool becomes much smaller with every additional requirement added to the brief.

That is the reality facing many senior maritime hires today and the reason so many searches now take longer than they used to.

Pay more attention to the brief, and you’ll often find the market is more accessible than it first appears.
